Abstract
The role of the nurse practitioner (NP) is expanding apace with the increasing complexity of the
healthcare system. Nurse practitioners have challenging role expectations and many novice NPs
report feeling underprepared. The objective of this project is to conduct an evaluation of a
mentorship pilot program implemented into an advanced practice oncology fellowship in order to
examine mentorship's influence on role transition and intent to stay within the organization. A
mentorship pilot program was implemented into an already existing Advanced Practice Provider
oncology fellowship comprised of 15 NPs without prior experience. A mentor was assigned to
each fellow (i.e. mentee) for the duration of the year-long program. The Nurse Practitioner Role
Transition Scale and Intent to Stay survey were distributed to the mentees at the beginning,
middle, and end of the mentorship pilot program. Additionally, the Mentorship Effectiveness
Scale (MES) and a free-response survey were distributed to the mentees at the end of the
program. Quantitative data was collected and evaluated using univariate statistics. Qualitative
data was analyzed thematically. Results indicate that the mentees' voiced a need for additional
support in their first year of practice. Mentors were highly rated according to the MES. Most
mentees found the mentoring program to be valuable. A majority of the mentees (91%)
expressed interest in remaining within the organization after their fellowship. The mentorship
program was found to be clinically feasible and is a sustainable strategy with the potential to
improve role transition and intent to remain within the organization for novice NPs.
